Hiring executives

Hire the bottleneck first. Sequence VP seats after the round. Size equity against remaining pool before you make the offer.

Hire for the one function that is bottlenecking the next 18 months, then move to the next. Sources disagree on whether the first seat is Sales or Engineering. They agree you do not staff four VPs in one quarter. You typically add true executive seats at Series A. At seed, founders usually still lead product and engineering. Not legal, tax, or compensation advice.

When the first executive is real

Index Ventures (Rewarding Talent): seed headcount is roughly 0–10, mainly product and engineering. Series A is typically 10–60 people. That is when you ramp engineering and product, add first customer-facing roles, and make initial executive-level hires. Series B shifts to commercial build-out, central teams, and multi-layered management.

Following Series A, Index expects roughly four executives: three at VP level and one at C-suite. Toward Series C+, a team of 6–10 VP-level executives is typical. Read that as a count across the next chapters, not a 90-day staffing plan.

Nxt Level: closing a round does not by itself mean you need a VP. Hire the first VP when the founder spends 50%+ of the week on one function. If your week still goes to the board, fundraising, and key hires, you may not have a bottleneck yet.

For classic B2B SaaS after a growth-funded Series A, Majhi’s labeled sketch is: commercial (1–4), technical (3–8), marketing (6–12), people (9–18), CFO (12–24 or pre-B). Flip step 4 and 5 if your sector table says Eng first.

Equity is part of the hire

Index: VP grants typically 0.3–0.8% FDE at Series A (product and eng high end; HR and finance lower; VP Sales often lower because of commission). Non-founding C-suite often ~0.8–1.5%. Hire for the phase

A FounderNexus session drew the same line on tenure: name the phase out loud. The person who builds the function for this chapter may not be the person who scales it after the next step-change. Majhi’s failure data agrees: hiring a VP who has mainly operated at a larger stage is the most common Series A mis-hire pattern they call out. Recruiting these seats takes a sustained pursuit, not a two-week LinkedIn blast, so budget calendar time. Once they start, plan a short, structured onboarding window with frequent founder contact in the first months. Give real authority; otherwise you have hired a senior IC with a VP title (Nxt Level).
